摘要
为了探究新生代建筑工人工作压力、工作-家庭冲突对不安全行为的作用机制和边界条件,并关注仁慈-威权型不同领导组合在工作压力与工作-家庭冲突之间的调节作用,通过理论分析和文献研究提出假设,随机抽取306名建筑工人进行调查,利用SPSS和AMOS软件分析验证假设模型。研究结果表明:新生代建筑工人的工作压力显著正向影响不安全行为,且工作-家庭冲突在两者之间具有显著的部分中介作用;仁慈-威权型领导显著调节工作压力与工作-家庭冲突之间的关系。该研究结果有利于项目管理人员利用仁慈-威权型领导风格的管理特质,减少因工作压力、工作-家庭冲突造成的新生代建筑工人不安全行为的发生。
To explore the mechanism and boundary conditions of the effect of work stress and work-family conflict on unsafe behaviors among new generation construction workers,and to examine the moderating role of benevolent-authoritarian leadership styles on the relationship between work stress and work-family conflict,this study formulated hypotheses through theoretical analysis and literature review.A survey was conducted with a random sample of 306 construction workers,and the hypotheses were tested using SPSS and AMOS software.The results showed that work stress significantly positively influences unsafe behaviors among new-generation construction workers,and work-family conflict significantly partially mediates this relationship.Lastly,benevolent-authoritarian leadership significantly moderates the relationship between work stress and work-family conflict.These findings suggest that project managers can utilize the management traits of benevolent-authoritarian leadership style to reduce the occurrence of unsafe behaviors among new generation construction workers caused by work stress and work-family conflict.
