摘要
目的了解北京市某中医院校在职教职员工心理健康现状以及对组织公平、组织信任的感知,分析组织公平对心理异常维度的影响以及组织信任的调节作用。方法采用便利抽样法,2023年8—10月用90项症状自评量表(symptom checklist 90,SCL-90)、组织公平量表和组织信任量表对北京市某中医院校在职145名教职员工进行问卷调查,并对数据进行分析。结果北京市某中医院校145名在职教职员工SCL-90量表得分为(135.82±39.00)分,其中超过160分的比例为22.07%。组织公平量表得分为(74.43±20.78)分,其中不同岗位和最高学位的教职员工组织公平得分差异均有统计学意义(均P<0.05)。组织信任量表得分为(51.12±11.59)分。SCL-90各维度的平均分与常模相比,躯体化、强迫症状和抑郁3个因子得分均偏高(均P<0.01)。组织公平对强迫症状(β=-0.369,P<0.05)和抑郁(β=-0.511,P<0.01)有负向影响;组织信任通过正向调节效应强化上述作用(β=0.075,P<0.05;β=0.170,P<0.01)。组织公平对躯体化因子无明显影响。结论组织公平和组织信任的提升有助于降低教职员工心理异常的程度,高校在客观层面提升组织公平的同时,也应该注重通过提升组织信任的方式维护教职员工的心理健康。
Objective To investigate the mental health status and perception of organizational justice and trust among faculty and staff of a traditional Chinese medicine university in Beijing,analyze the impact of organizational justice on psychological abnormalities and the moderating effect of organizational trust.Methods By the convenience sampling,a questionnaire survey was conduct on 145 faculty and staff members in traditional Chinese medicine university in Beijing from August to October 2023 using the symptom checklist 90(SCL-90),organizational justice scale and organizational trust scale,and the data were analyzed.Results The score of the SCL-90 scale among 145 faculty and staff members in traditional Chinese medicine university in Beijing was(135.82±39.00)points,with a proportion exceeding 160 points being 22.07%.The score of the organizational justice scale was(74.43±20.78)points,and there were statistically significant differences in the organizational justice scores among faculty and staff members with different positions and highest degrees(all P<0.05).The score of the organizational trust scale was(51.12±11.59)points.The average score of each dimension in SCL-90 were higher than the norm in terms of somatization,obsessive-compulsive symptomsand depression(all P<0.01).The organizational justice had a negative impact on obsessive-compulsive symptoms(β=-0.369,P<0.05)and depression(β=-0.511,P<0.01),and organizational trust strengthened the above effect through a positive moderating effect(β=0.075,P<0.05;β=0.170,P<0.01).The organizational justice had no effect on somatization factors.Conclusion The improvement of organizational justice and organizational trust can help to reduce the degree of psychological abnormalities among faculty and staff.While objectively enhancing organizational fairness,universities should also focus on maintaining the psychological health of faculty and staff by enhancing organizational trust.
