摘要
基于公平启发理论,通过3个情境实验,分析职场义警惩罚行为正当性对旁观者组织公民行为的影响,探讨公平感的中介作用与社会共识的调节作用。研究结果发现:惩罚正当性正向促进旁观者公平感;公平感在惩罚正当性与旁观者组织公民行为之间起到中介作用;社会共识不仅调节惩罚正当性对旁观者公平感的直接作用,还进一步调节惩罚正当性通过旁观者公平感对其组织公民行为的间接作用。
Based on the fair heuristic theory,this paper aims to explore the relationship between the legitimacy of workplace vigilante’s punishment and the organizational citizenship behavior of bystanders,and examine the mediating role of justice perception and the moderating role of social consensus.Through three experiments,it is found that:legitimacy of punishment positively affects bystander justice perception;justice perception plays a mediating role between legitimacy of punishment and bystander organizational citizenship behavior;social consensus not only moderates the relationship between legitimacy of punishment and bystander justice perception,but also moderats the mediating effect of legitimacy of punishment on bystander organizational citizenship behavior through bystander justice perception.
