摘要
在对团队知识冲突与组织学习之间关系进行分析的基础上,探讨社会资本的结构维度、关系维度和认知维度对团队知识冲突与组织学习之间关系的调节效应。采用多元层次回归模型对341份研发团队样本数据进行实证分析,结果表明:团队知识冲突对挖掘性学习和探索性学习均有着显著的正向影响;结构性社会资本正向调节团队知识冲突与挖掘性学习关系,反向调节团队知识冲突与探索性学习关系;一般信任和共同愿景对团队知识冲突与挖掘性学习关系间起正向调节作用;弹性信任和共同语言则对团队知识冲突与探索性学习关系间起正向调节作用。研发团队内部松散型的网络结构、广泛的弹性信任、丰富的共同语言可有效放大团队知识冲突对探索性学习的积极影响。
Based on the analysis of the relationship between team knowledge conflict and organizational learning,this paper discusses the moderating effects of social capital's structure dimension,relational dimension and cognitive dimension on the relationship between team knowledge and organizational learning.A hierarchical multiple regression analysis on the data from 341R&D teams reveals that:(1)the team knowledge conflict has a significant positive effect on exploitative learning and explorative learning.(2)the structural social capital moderates positively the conflict-exploitative learning relationship and moderates negatively the conflict-explorative learning relationship.(3)general trust and common vision positively moderates the conflict-exploitative learning relationship,while bilateral trust and common language positively moderates the conflict-explorative learning relationship.So,R&D team within a loose network structure,extensive bilateral trust,and rich language can amplify the positive effect of the team knowledge conflict on exploratory learning.
