摘要
基于资源保存理论,采用体验抽样法对中国某商业银行79名一线员工进行调研,考察了正念与工作-家庭增益的关系,并分析了工作投入的中介作用和表层扮演的调节效果。研究结果表明,在个体内层面,正念与工作-家庭增益正相关,工作投入在这一关系间起到中介作用;个体间的表层扮演调节了个体内的正念与工作投入的关系及工作投入的中介作用,即表层扮演水平越高,正念对工作投入的影响及工作投入的中介作用相对更弱。
Based on conservation of resources( COR) theory and using experience sampling methods( ESM) to collect data from 79 front-line employees of a commercial bank in China,this paper investigates the relationship between mindfulness and work-to-family enrichment,examines the mediating role of work engagement,and explores the moderating role of surface acting. The results indicated that at the within-person level,mindfulness was positively related to work-to-family enrichment,and work engagement mediated this relationship;at the between-person level,surface acting moderated the effect of mindfulness on work engagement as well as the mediating effect of work engagement at the within-person level,such that both effects were weaker when surface acting was higher rather than lower.
