摘要
基于自我归类理论和通过构建64个班组共444名产业工人的多层次线性模型,研究领导-成员交换关系和内部人身份认知对产业工人敬业度的影响,比较了不同户籍产业工人领导-成员交换关系影响效果的差异,并在此基础上考察了户籍和班组差序氛围的联合调节作用。研究结果表明,内部人身份认知部分中介了领导-成员交换关系与产业工人敬业度间的正向关系;户籍调节了领导-成员交换关系与产业工人敬业度之间的关系且以内部人身份认知为中介变量,即同城市工人相比,领导-成员交换关系对农民工内部人身份认知的正向影响减弱且进一步影响其敬业度;班组差序氛围和户籍的联合调节效应也得到验证。
Using self-categorization theory and multilevel data from 444 industrial workers in 64 teams,the present study examines the relationship between leader-member exchange,perceived insider status and industrial workers’engagement.The moderating effect of household register on the effectiveness of leader-member exchange is analyzed,and on the basis,the joint moderation effects of household register and team chaxu atmosphere are probed.The results indicate that:(1)Perceived insider status mediates leader-member exchange and industrial workers’engagement relationship.(2)Compared with urban workers,the positive relationship between leader-member exchange and engagement is weaker for migrant workers through disrupting perceived insider status.(3)Team chaxu atmosphere interacted with household register and leader-member exchange affect industrial workers’engagement through disrupting perceived insider status.
