共享型领导对新员工组织社会化的影响机制:基于团队视角的分析 被引量:9

The Influence Mechanism of Shared Leadership on Newcomers’ Organizational Socialization: Analysis Based on Team Perspective

摘要 组织社会化是指新员工为了适应所在组织的价值体系、组织目标和行为规范而调整自身态度和行为的学习过程,即新员工进入组织后塑造自身角色的过程。组织认同理论认为,基于团队视角下的共享型领导对新员工组织社会化的作用机制表明:共享型领导能够显著正向预测新员工的团队成员交换,团队成员交换对新员工组织社会化具有显著的促进作用,即共享型领导通过团队成员交换对新员工组织社会化产生跨层次的中介作用。 Organizational socialization is one of the indicators to measure the adaptability of employees,which reflects the process of reshaping organizational roles and implementing the organizational role of new employees after newcomers entering the organization.Team members’horizontal interaction and interpersonal relationship quality have an important impact on employees’organizational social process.Based on identity theory and team perspective,the study investigates how shared leadership effect newcomers’organizational socialization,examining the mediating role of team member exchange.Through the survey on 290 employees,the study testified the hypotheses by using multilevel structural equation model.The results showed that shared leadership had positive effect on team member exchange,and team member exchange promoted the process of organizational socialization.In other words,at group level the cross level mediating effect of team member exchange existed in the effect of shared leadership on newcomers’socialization.
