相对能力在人力资本投资与员工绩效关系中的作用分析

A Study of the Effects of Relative Competence on the Relation between Human Capital Investment and Employee Performance

摘要 影响企业人力资本投资效果的个体因素是多方面的,从组织投资需求角度来看,员工的相对能力是影响人力资本投资效果的重要因素。本文对某国有银行客户经理岗位300多位主管和员工进行了实证研究,研究结果表明,企业人力资本投资,特别是增值性人力资本投资能够带来员工绩效提高。同时,员工相对能力是影响人力资本投资效果的重要因素,并且在人力资本投资和员工绩效关系中起重要的中介作用,这为企业人力资本投资提供了方向。 Many kinds of factors affect the return of Human Capital Investment(HCI)on the individual level.And relative competence is the important objective factors from the perspective of investment demand.Questionnaire method is adopted in this study and more than 300 pairs of sales account managers and their supervisors from a state-owned bank are surveyed.The research shows:enterprise human capital investment,especially value-added investment positively influences the employee performance.Meanwhile,relative competence is the important factors affecting the effects of human capital investment.To be specific,relative competence plays a mediated role between HCI and employee performance.HCI improve employee performance according to the enhancement of relative competence.Finally,some advices have been given based on the empirical research.
