摘要
本研究主要针对企业派外人员之文化智商、跨文化适应及职涯成功间之关系进行探讨,并分析职涯资本的调节效果。本研究使用邮寄纸本和电子邮寄方式发放问卷,对回收的208份有效问卷进行了统计分析,研究结果如下:①派外人员的文化智商会对其跨文化适应产生显著正向影响。②派外人员的跨文化适应会对其职涯成功产生显著正向影响。③派外人员的跨文化适应对文化智商和职涯成功具有部分中介效果。④职涯资本在跨文化适应与职涯成功间不具有调节效果。依据研究结果,提供具体结论与建议,作为企业与未来研究的参考。
The purpose of the study is to explore the relationships among cultural intelligence,cross-cultural adjustment,and career success of expatriates.Meanwhile,the moderated effect of career capital between cross-cultural adjustment and career success is analyzed.Data collected was conducted by questionnaire survey.Totally,208 valid questionnaires were gathered and put into the analysis.The results are summarized as follows:firstly,Cultural Intelligence has positive effect on cross-cultural adjustment Secondly,Cross-cultural adjustment has positive effect on career success.Thirdly,Cross-cultural adjustment has partial mediated effect between cultural intelligence and career success.Finally,The career capital doesn't have moderated effect between cross-cultural adjustment and career success.Based on the research results,the concrete conclusions and suggestions are provided to related company and future study as references.
