摘要
本研究基于中国'官僚文化—人情社会'的内洽情境,结合AMO模型,通过1224份国企员工问卷,利用潜调节结构方程模型,从维度层次上探讨了自我监控和工作自主性的交互效应如何影响员工知觉组织政治时的角色内、外绩效行为抉择。研究发现,对于高自我监控者而言,如果具有高工作自主性,POP与角色内绩效、助人行为、参与组织活动、参与公益活动之间的关系都会得到改变,证实自我监控和工作自主性的交互调节效应。研究结论对POP和工作绩效的关系研究及国企管理实践变革具有启示意义。
Rooted in the internally harmonious context of Chinese ' Bureaucratic culture and human society',combined with AMO model, based on 1224 questionnaires of state-owned enterprise(SOE)’s employees,using Latent Moderated Structural Equations, this research explores how the interaction effect of self-monitor and job autonomy influences these employees’ decision about exhibiting in-role performance or extra-role performance when they perceive organizational politics at the dimension level. It finds that for those who are high self-monitor, the relationship between POP and in-role performance, helping coworkers, group activity participated, social welfare participated will be changed if there are high job autonomy. Results confirm the role of their jointly moderating effect for self-monitor and job autonomy, which have some implications for the research on the relationship between POP and job performance, as well as the management practices advancement in SOEs.
