人力资源管理双元性、员工行为双元性与企业绩效的关系研究

摘要 组织双元性理论指出,组织需要同时处理好看似相悖的战略目标(如探索性目标和利用性目标)才能获得可持续的竞争优势。在已有理论的基础上,本文提出了人力资源管理双元性和员工行为双元性的概念,认为企业的人力资源管理系统既要引导员工进行产品和技术的创新,又要引导员工关注现有产品和技术的改善。来自中关村IT企业的实证结果表明,人力资源管理双元性和员工行为双元性存在显著正相关,员工行为双元性和企业绩效存在显著正相关,人力资源管理双元性通过员工行为双元性促进了企业绩效的提高。 Organizational ambidexterity literature suggested that the organization must be able to deal with seemingly contrary goals(such as exploration and exploitation) in order to achieve sustainable competitive advantage. Based on this,this paper proposed the concept of human resource management ambidexterity, and tested the relationship between human resource management ambidexterity, employee behavior ambidexterity, and firm performance. The empirical results showed that human resource management ambidexterity had a positive effect on employee behavior ambidexterity,employee behavior ambidexterity had a positive effect on firm performance, and the employee behavior ambidexterity played a mediating role between human resource management ambidexterity and firm performance.
