摘要
文章基于资源保存理论,探讨员工如何获取组织资源(领导-成员交换关系质量)应对外界不利的组织政治环境的影响。通过实证研究发现情绪劳动在感知政治知觉和离职意向(以及工作压力)之间扮演着中介作用,同时领导-成员交换关系负向调节感知政治知觉和情绪劳动(以及工作压力)之间的关系,但是对感知政治知觉和离职意向并没有起到调节作用。最后,文章指出了研究结果、局限和未来研究方向。
Based on reservation of resource view,we explore how to deal with the stressor( political perception) through organizational resource( leader-member exchange). This paper tries to bridge the gap,and explore the mediating role of emotional labor and the moderating role of leader-member exchange. The empirical results show that emotional labor mediates the effects of political perception on turnover intention( and job tension),leader-member exchange positively moderated the relationship between political perception and job tension,but has no moderating effect on the relationship between political perception and turnover intention. Finally,this paper explicates the discussion,points out the limitation and directs future direction.
