摘要
留下还是离职对国有企业研发人员来说是重要且艰难的抉择。已有研究基于理性假设分析了人才个体、内部组织以及外部环境等因素对人才流动的影响。研发人员流动的现实情况对这样的假设提出了质疑——存在控制幻觉的非理性现象。实证得出,成就动机越强烈,越易引发国有企业研发人员作出流动决策;对就业信息的信心水平偏高,国有企业研发人员越倾向于流动;职业发展规划对研发人员是否流动影响并不显著;与国有企业老资格的研发人员相比,新生研发人员的流动倾向更高。
Stay or leave is an important and tough choice for research staff in state-owned enterprises. Previous studies assume that the personal is rational and analyze the effect of individual talent, interorganization and environment on the talent flow. The reality that the flowing of R&D personnel questioned the assumption, there is the existence of the illusion of control which is non-rational. Through testing hypotheses, we get some results: the achievement motivation and the confidence of employment information significantly and positively influence the research staff's flowing while the career development planning don't, new R&D personnel significantly and positively influences the flowing.
