摘要
从探索金融服务业员工工作压力的传导机制出发,本研究以情绪事件理论(Affective Events Theory,AET)为基础,采用挑战-阻碍性压力源二类划分法,以积极情绪视角来探寻工作压力与工作投入之间的作用机制,同时引入了抗逆力为调节变量。通过四川金融服务业员工的数据检验了:(1)挑战性压力源通过正向影响积极情绪进而对工作投入产生正向作用,阻碍性压力源则通过负向影响积极情绪而对工作投入产生负向作用;(2)抗逆力对于挑战性压力源与积极情绪的关系起调节作用。本研究的结论将为金融服务企业降低员工工作压力以有效提升员工的工作投入提供了一个有益的路径。
Based on the affective events theory and from the view of positive emotion, the paper studied the transmission mechanism of work stressors to job involvement according data from financial services industry, which took resilience as a moderator variable. The result shows:(1) the challenging work stressor has a positive effect on job involvement by inf luencing positive emotions positively, while obstructive work stressor has a negative effect on job involvement by influencing positive emotions negatively.(2) Resilience has a moderating effect on the relationship between challenging work stressor a positive emotions. The study explored an effective path on how to motivate job involvement by reducing work stressors to financial services industry employers.
