摘要
连锁零售业基层员工的非正常流失已成为制约广东省连锁零售业发展的瓶颈。本文以工作满意度作为中介变量,以190个基层员工为研究样本,通过数理分析方法,探索组织社会化策略对基层员工离职倾向影响的理论机制。研究发现,工作满意度对离职倾向显著负相关,组织社会化策略显著影响基层员工的工作满意度,但就影响的统计显著性与经济显著性来说,内容策略和社会策略的影响显著,情境策略影响不显著,工作满意度在组织社会化策略和离职倾向之间发挥了部分中介效应。员工工作满意度提高可降低员工的流失率。
The abnormal turnover of retail chain employees has become a bottleneck restricting the development of retail chain in Guangdong Province. The job satisfaction selected as a mediator, with a 190-employee research sample, the inf luence mechanism of organizational socialization tactics(OST) on grass-roots employee turnover is explored through mathematical analysis method. It is found that the influence of job satisfaction on turnover intention is significantly negative correlation, and OST have a signif icant effect on employees' job satisfaction, but in the aspect of statistical significance and economic significance, content strategies and social strategies is of significance, while situational strategies are not significant. Job satisfaction plays a partial mediating effect between OST and turnover intention. The employee turnover rate can be reduced if the enterprises pay more attention to employee job satisfaction.
