摘要
文章分别从组织和个人的视角,采用优势分析的方法,比较了组织社会化策略与主动社会化行为对新员工工作适应与职业成长的影响,研究了工作适应在组织社会化策略和主动社会化行为与新员工职业成长之间的中介作用。结论:主动社会化行为更能预测新员工工作适应与主观职业成长。文中的研究对象集中于85后、90后新员工,提出的管理建议对新生代员工具有一定的针对性。
The article compared how the organizational socialization tactics and proactive behav ior af fect new comers' work adjustment and career growth respectively based on the dominance analysis, and studied how the work adjustment mediated the relationship between organizational socialization tactics, proactive behavior and career growth as well. The results indicated that proactive behavior could predict more work adjustment and career growth than organizational socialization tactics. The study focused on the new employees who are born after 1985, the practical implications are some of value for the millennials.
