摘要
青年教师是高校教师队伍的主力军和生力军。借鉴社会认知职业理论,基于对甘肃11所普通本科高校青年教师工作满意度的问卷调查数据,采用结构方程模型估计方法探讨分析高校青年教师工作满意度的影响因素。结果表明:人格特质、资源支持、自我效能、工作条件、目标进展共同影响高校青年教师工作满意度;资源支持、自我效能对目标进展具有显著正向作用;人格特质、资源支持与自我效能存在显著同向关系;自我效能、资源支持均对工作条件具有正向作用;人格特质对资源支持具有正向作用。认为高校应该从培育积极人格特质、营造良好人际环境、加强目标进展监控、推进薪酬制度改革等方面完善工作,推进新时代高素质创新型高校青年教师队伍建设。
Young teachers are the main force of higher education. Based on the survey data of job satisfaction of young teachers in 11 colleges and universities in Gansu Province, this paper uses the social cognitive career theory and the structural equation model to analyze the factors affecting the job satisfaction of the young teachers in higher education institutions. The findings show that personality traits, resource support,self-efficacy, working conditions and progress of goals are such factors; resource support and self-efficacy have a significantly positive effect on the progress of goals; personality traits, resource support and selfefficacy are in the same direction; self-efficacy and resource support have a positive effect on working conditions; and personality traits have a positive effect on resource support. This paper concludes that higher schools should cultivate positive personality traits, create a favorable interpersonal environment, strengthen the monitoring of progress of goals and propel reform on salary system, which will promote the establishment of high-quality and innovative young teacher teams in the new era.
