师徒双方的敬业程度与工作绩效之间的动态关系

摘要 本文采用纵断调研法,在连续的5个月时间里,每月一次在4个星级酒店收集员工(师傅)和大专院校实习生(徒弟)自评的敬业程度与主管人员评估的工作绩效数据,并使用多层次双人组增长曲线模型分析方法,检验他们的敬业程度与工作绩效之间的动态变化关系。多层次线性模型分析结果表明、在5个月时间内,师傅的工作绩效评分较高,但他们的工作绩效没有显著的增长。徒弟的工作绩效有显著的提高。师徒双方不随时间变化的敬业心理特质和随时间变化的敬业心理状态对他们的工作绩效都有显著的影响。但是,与徒弟的伙伴效应相比较,师傅的敬业程度对徒弟的工作绩效有较大的伙伴效应。此外,师傅不随时间变化的敬业心理特质会调节师徒双方的月敬业程度与月工作绩效之间的正相关关系。
