新生代农民工工作生活质量结构及其对敬业度的影响机理研究 被引量:4

摘要 通过对56名来自不同行业新生代农民工的深度访谈资料的扎根理论分析,探究了新生代农民工工作生活质量的内容结构,构建了新生代农民工“工作生活质量—责任感知—敬业度”的理论模型。研究结果发现,生存型需要满足和发展型需要满足是新生代农民工富有时代特征的工作生活质量两方面,且在“80后”、“90后”农民工之间存在差异。生存型和发展型需要满足会引发新生代农民工对组织产生理性责任感知,进而影响该群体的组织敬业,发展型需要满足会引发其对直接上级产生感性责任感知,进而影响该群体的工作敬业。新生代农民工可能并存敬业和不敬业的角色。 The study aims to construct the structural features of the quality of work life from 56 new generation of migrant workers’ interviews based on grounded theory. A theory model of"quality of work life,felt obligation and employee engagement"is built. Results show that needs satisfaction with survival and development consist of the characteristic structure of quality of work life for migrant workers. Post-80s and 90s migrant workers have different needs. Needs satisfaction with survival and development create rational obligations to organizations and thus to reciprocate in organizational engagement. Needs satisfaction with development create emotional obligations to immediate supervisors and thus to reciprocate in job engagement. Acting as an employee as well as an organization member, migrant workers may express a mixture of engagement and disengagement simultaneously.
