摘要
快速多变的商业环境使得领导无法仅凭自身的经验和能力来很好地实现组织目标,而授权型领导因为其能换取追随者全身心的投入而得到实践者和学者的广泛关注。目前,授权型领导能够对组织产生正面影响已经获得了较为一致的研究结论。然而,关于如何诱发授权型领导的前因变量研究却相当匮乏,更无研究从追随力的视角切入探究追随者如何获得领导的授权赋能。本研究基于扎根理论分析构建了追随者影响授权型领导的理论模型,并获得了问卷调查分析的验证。研究发现,追随者的领导部属关系、主动性和能力对授权型领导有显著的正向影响。进一步的优势分析发现,追随者的领导部属关系对于获得领导授权赋能最为重要,而主动性次之,能力相对而言影响最小。
The rapidly changing business environment makes it impossible for leaders to achieve organizational goals simply by his or her own experience and ability. Hence, empowering leadership has received tremendous attention from practitioners and scholars because it can induce the devotion of followers. Although the positive influences of empowering leadership on followers and organizations have been widely testified, the extant literature of empowering leadership’s antecedents is limited. And no research has explored the role of followership in promoting empowering leadership. Based on grounded theory analysis, this research has built a model to investigate the relationship between followership and empowering leadership,which has also been verified by another survey study of this research. The results showed that the follower’s leadermember exchange,proactivity,and ability was influential to empowering leadership. In addition,dominance analysis has found that the follower’s leader-member exchange was the most important for attaining more empowerment,while follower’s proactivity and ability was less important.
