摘要 为研究组织情景因素对反生产行为的作用关系,基于计划行为理论(TPB),对组织情景因素进行探索性因子分析,提取7个有效因子,引入反生产行为意向作为中介变量,采用结构方程模型(SEM)构建组织情景因素对反生产行为意向及其行为关系的SEM。结果表明:领导风格、薪酬体系、组织公平感、组织结构和心理契约对员工反生产行为意向具有显著影响;领导风格、组织文化、组织公平感、企业伦理氛围和心理契约对员工反生产行为具有显著影响;反生产行为意向在薪酬体系、组织结构对反生产行为的影响中起完全中介作用;反生产行为意向在领导风格、组织公平感、企业伦理氛围和心理契约对反生产行为的影响中起部分中介作用。 To study the effect of organizational situational factors on counterproductive work behavior, the exploratory factor analysis of organizational situational factors was carried out based on TPB, with seven effective factors extracted. The counterproductive work behavior intention was taken as intermediary variable to construct the SEM of organizational situational factors to counterproductive work behavior intention and its relationship. The results show that leadership style,salary system, organizational justice, organizational structure and psychological contract have significant effects on counterproductive work behavior intention, and leadership style, organizational culture, organizational justice, corporate ethical atmosphere and psychological contract have significant effects on counterproductive work behavior. Counterproductive work behavior intention plays a completely intermediary role in the impact of salary system and organizational structure on counterproductive work behavior, and plays a sectional intermediary role in the impact of leadership style, organizational justice, business ethics atmosphere and psychological contract.
