摘要 基于社会网络理论和公共服务动机理论,本文构建了一个三阶调节模型,在个体层面上探讨了公务员工作嵌入和离职意愿的关系。结果显示:公务员的工作嵌入和离职意愿呈现负相关关系;公共服务动机在工作嵌入和离职意愿的关系中起到调节作用,对主效应起到加剧作用;公务员的任职年限起到了再次调节的作用,即在任职年限较短的公务员群体中,公共服务动机对工作嵌入和离职意愿关系的调节作用显著;在任职年限较长的公务员群体中,公共服务动机起到调节作用不显著。实证结果显示,对于不同年限公务员进行有针对性的关注,对于进一步稳固公务员队伍具有重要意义。 Based on the social network theory and the public service motivation theory,this paper constructed a moderated moderation model and explored the relationship between job embeddedness and turnover intention of civil servants at the individual level.The conclusions of this study are as follows.The results show that there is a negative correlation between job embeddedness and turnover intention of civil servants.Besides,public service motivation plays a moderating role in the relationship between job embeddedness and turnover intention,which aggravates the main effect.Moreover,the post tenure of civil servants plays a moderating role,that is,in the short post tenure samples,public service motivation regulates the relationship between job embeddedness and turnover intention.But in the long post tenure samples,the moderating role of public service motivation is not significant.Empirical results show that it is of great significance to pay close attention to civil servants who have been employed for different number of years for further stabilizing the civil service.
