人力资源管理与企业绩效——基于人力、社会和组织资本的三维中介机制 被引量:3

摘要 人力资源管理影响企业绩效的作用机制一直是相关研究领域关注的重点课题。而通过人力资本、社会资本和组织资本三者的中介作用检验人力资源管理和企业绩效的关系,发现:第一,人力资源管理系统对提高企业绩效具有显著的正效应,在人力资源管理系统中,人力资本是提升企业绩效的重要媒介;第二,虽然社会资本也会影响企业绩效,但是人性化的人力资源管理制度能否提高企业绩效并不确定;第三,在人力资源管理系统中,组织资本对企业绩效具有较为明显的影响,从大体上看,高效率的人力资源组织制度能够给企业绩效带来积极的回报。 Based on the direct and indirect effects of human resource management system( HRMS)on corporate performance, this paper identified the concrete expression of the human, social and organizational capital. The following conclusions are drawn in the research. First,HRMS to improve corporate performance has significant positive effect. In HRMS,human capital is an important medium in improving corporate performance. Second,although social capital can affect corporate performance,but it is uncertain that the human nature of HRMS can improve the corporate performance. Third,in the HRMS,organization capital has more obvious effects on corporate performance,and highly efficient HRMS can bring positive returns to the corporate performance generally.
