四川省农民工工作绩效的影响因素研究

摘要 随着我国中西部经济的发展,大规模农民工回流导致四川省农民工数量不断增多,如何做好四川省农民工的管理工作成为亟待解决的问题。基于组织支持理论,以随机抽取的四川省农民工样本为研究对象,采用层次回归的方法,以个人和组织双方的新视角为切入点,实证探讨了农民工与其所在组织的契合程度对他们工作绩效的影响。研究结果表明,农民工与其组织在价值观、需求-供给和要求-能力上的契合程度正向影响他们的任务和关系绩效,同时,农民工所感受到组织支持在二者之间起着中介作用。因此,促进农民工与其所在组织的契合程度,加强组织管理者对农民工的支持,可以有效提高农民工的工作绩效,对于找到影响农民工工作绩效的关键因素和做好四川省农民工的管理工作有着重要的积极意义。 With the economic development of central and western in China,large-scale migrant workers return led to increasing the number of migrant workers in Sichuan Province. So,how to do the migrant workers management in Sichuan province becomes a problem to be solved. Based on the theory of organizational support,using a sample of migrant workers in Sichuan,this study analyses the influence of the degree fit of workers and their organizations on their job performance. The results show that migrant workers fit with their organization on values, demand-supply and requirements-ability has positive impact their task and contextual performance. At the same time,migrant workers felt organizational support plays a mediate role between the two. Thus,through develop the fit degree of migrant workers and their organization, and strengthen the support of organization managers to migrant workers, it can effectively improve the performance of migrant workers,and it also can contribute to find the key factors of affecting the performance of migrant workers and contribute to the management of migrant workers in Sichuan Province.
