摘要
目的:从宏观、中观、微观层面,对医护员工职业满意度影响因素进行分析,为完善医护员工管理、提高医护员工的职业满意度提供理论依据。方法:以文献研究、小组讨论为主要研究方法,对医护员工职业满意度影响因素进行全面系统的剖析。结果:医护员工职业满意度影响因素包括宏观、中观、微观3个层面,其中宏观包括:国家法律法规、医疗卫生政策、社会经济水平、医患关系、职业地位;中观层面包括:学科特征、工作强度、同事关系、组织管理、薪酬福利、晋升制度、医疗效果、患者满意度;微观层面包括:个人特质和职业价值观。结论:完善医护员工管理,提高医护员工职业满意度,要同时从宏观、中观、微观3个层面进行努力与改善。
Objectives:To analyze the medical staf s' career satisfaction from the aspects of macro,medium and micro and to provide theoretical basis for improving their career satisfaction.Methods:Literature research and focus group discussion were used to full Analyze the medical staf s' career satisfaction.Results:The influence factors of medical staf s' career satisfaction including macro,medium and micro levels.In which,the macro factors include laws and regulations,health policy,social economic level,the doctor-patient relationship,professional status.The medium factors include discipline characteristics,workload,colleague relationship,organization management,salary,benefits,promotion system,healthcare outcome and patient satisfaction.The micro level factors include personal characteristics and professional values.Conclusion:It needs to improve medical staf s' career satisfaction in level of macro,medium and micro.
