摘要
目的:探讨实施医改后北京儿童医院临床医务人员的工作动机及其影响因素,为调动医务人员的积极性提供政策依据。方法:对北京儿童医院的317名临床医务人员进行有关工作动机的问卷调查。采用方差分析比较不同岗位临床医务人员的工作动机;利用因子分析法提取主要成分,并对不同特征的临床医务人员的工作动机综合得分进行比较。结果:该医院临床医务人员的总体工作动机得分为(3.86±0.53)分,17项工作动机构成指标在不同岗位的临床医务人员之间得分差异均具有统计学意义(P<0.05)。利用因子分析提取工作动机的4个公因子及其权重系数依次为管理制度、胜任能力、职业发展和社会环境,累计方差贡献率为65.94%。不同性别、人事合同关系、岗位和工龄对工作动机综合得分的影响也存在差异(P<0.05)。结论:医院管理人员应根据员工的不同需要,依托医改,结合经济因素和非经济因素两方面管理途径,提高临床医务人员的工作积极性。
Objectives:To analyze the medical staff working motivation and its influencing factors in Beijing Children’s Hospital after healthcare reform and to provide reference for improving the working enthusiasm.Method:A questionnaire survey about working motivation was conducted among 317 medical staff in Beijing Children’s Hospital.Working motivation of different position medical staff was compared by using analysis of variance method:The main components were extracted by factor analysis,and the working motivation scores of the different characteristics medical staff were compared.Result The total score of the working motivation among medical staff was 3.86±0.53.Significant differences of the score in 17 items of working motivation were found in difference posts(P<0.05).Factor analysis was used to extract the four common factors.Based on weight coefficient,the order is management system,competence and ability,career development and social environment.The cumulative variance contribution rate was 65.940%.The different gender,human relation,position and working years had significant impact on the scores of working motivation(P<0.05).Conclusion:Hospital administrators should rely on health system reform and combine economic and noneconomic ways to improve the working enthusiasm,according to the employees’different levels of needs.
