杭州市基层医务人员稳定性状况及影响因素分析

Status quo and influence factors of the stability of the grassroots medical staff in Hangzhou City

目的了解当前杭州市基层医务人员稳定性状况,探讨稳定性影响因素,并提出相应提升策略。方法采用简单随机抽样法选取1 493名基层医务人员作为研究对象进行问卷调查,应用描述性分析、t检验、方差分析、多重线性回归分析所得数据,筛选基层医务人员稳定性影响因素。结果杭州市基层医务人员稳定性均分为(4. 18±1. 17)分,整体状况较好;多重线性回归结果显示,薪酬、消极情感、结果公平性、工作地区、工作常规性、社会关系、社会地位对基层医务人员稳定性具有显著影响(P <0. 05)。结论建议政府完善再分配制度,合理整合与配置卫生资源、加强基层医疗机构文化建设、完善相关激励机制、改善工作环境、加强全社会对基层医疗工作的理解与重视。

Objective To know about the status quo of the stability of the grassroots medical staff in Hangzhou City,to explore the influence factors of stability,and to put forward the corresponding promotion strategies.Methods A simple random sampling method was used to select 1493 grassroots medical staff as the subjects of the study for a questionnaire survey.The data were analyzed by descriptive analysis,t test,variance analysis and multiple linear regression analysis to screen the influence factors on the stability of the grassroots medical staff.Results The average score of the stability of the grassroots medical staff in Hangzhou was(4.18±1.17)points,and the overall condition was good.The results of multiple linear regression analysis showed that salary,negative emotion,result fairness,work area,job routine,social relationship and social status had a significant effect on the stability of the grassroots medical staff(P<0.05).Conclusions It is suggested that the government improve the redistribution system,reasonably integrate and allocate the health resources,strengthen the internal cultural construction of the grassroots medical institutions,perfect the relevant incentive mechanism and improve the working environment to strengthen the whole society’s understanding of the grassroots medical work.
