摘要
管理研究普遍认为建言行为能够为组织带来一系列积极影响,已有很多研究在个体层面考察和检验了建言行为的效能。然而,群组建言在什么条件下、通过什么样的机制对领导者产生影响,目前很少有研究涉及。为了探究这一问题,本研究从社会支持的视角出发,对群组建言同领导心理赋能和魅力型领导间的关系进行了深入的理论分析,并提出了理论模型。基于来自8家中国企业、67个部门数据的纵向研究结果显示:(1)当环境不确定性高时,群组建言与领导心理赋能存在正向关系;(2)领导心理赋能与群组成员感知的魅力型领导存在正向关系;(3)当环境不确定性高时,群组建言通过领导心理赋能,与群组成员感知的魅力型领导存在间接的正向关系。文章最后讨论了本研究的理论贡献及其对管理实践的启示。
Voice behavior is widely considered to have a number of positive outcomes for an organization in management literature. However, while this claim is often repeated across literatures, the articles making this claim are usually studying voice and outcomes at the level of the individual. In this study, we draw on the basis of social support to examine the boundary condition and underlying mechanisms underlying the positive impact of group voice on leader’s psychological empowerment and charismatic leadership. Results from a longitudinal study based on data from 67 teams of 8 Chinese companies provided strong support for our hypotheses. Speci?cally,(1) The relationship between group voice and leader’s psychological empowerment will be positive when environment uncertainty is high.(2) Leader’s psychological empowerment is positively related to charismatic leadership.(3) The indirect relationship between group voice and charismatic leadership via the leader’s psychological empowerment will be positive when environment uncertainty is high.
