摘要
对领导者道德规范方面的研究被认为是理解领导力的基础。道德型领导强调领导者在决策、行动、影响他人的过程中如何使用其社会权力,从而在组织内引导员工从事符合道德规范的工作行为。从员工内部动机理论和管理者内部促进者视角,本文提出道德型领导通过影响员工组织内的非正式共享行为,进而提升整个组织的创新氛围和组织管理创新水平。通过实证研究发现:道德型领导对基于个人利益驱动的员工非正式知识共享行为影响不显著,而对基于组织利益驱动的员工非正式知识共享行为和组织管理创新影响显著成立。此外,本文还发现员工非正式知识共享行为对组织管理创新的影响也显著成立,组织利益驱动的知识共享在道德领导与管理创新之间存在的部分中介作用。
The research into theethical aspects of the leader is considered to be a basic step to understand leadership. Ethical leadership focuses on how the leader uses his social power to make decisions,act and influence others,so as to guide the staff to follow ethical standards within the organization. Based on the trickle-down model and the perspective of managers' internal promoters and staff's internal motivation,this paper reaches a conclusion that the ethical leadership will influence employees' informal sharing behavior within the organization,and thus enhance the atmosphere of innovation and organizational innovation management practice. The next empirical research finds: ethical leadership has no significant influence on informal knowledge sharing behavior driven by personal benefit,but on knowledge sharing driven by organization benefit and organizational management innovation. In addition,both kinds of employees' informal knowledge sharing behavior have positive influence on the organization management innovation significantly,and the job qualifications moderate the relationship between ethical leadership and knowledge sharing driven by organization benefit.
