居委会社工的心理契约结构主要包括交易维度、关系维度及发展维度。通过对居委会社工的心理契约水平在性别、年龄、工作年限、学历、工作职位、收入六个背景变量进行差异性检验发现,年龄、工作年限对居委会社工心理契约整体水平具有显著影响;年龄、工作职位和收入对居委会社工交易维度心理契约有影响;年龄与工作年限对居委会社工关系维度心理契约有影响;年龄、学历水平与工作年限对居委会社工发展维度心理契约有影响。因此,社区居委会在对居委会社工的管理中应注意:从居委会社工的心理契约三维结构出发,构建完善的居委会社工心理契约管理体系;创建和营造良好的人际环境和心理氛围;实行差异化、动态化激励措施。
The psychological contract structure of social workers in neighborhood committee mainly includes transaction dimension, relationship dimension and development dimension. Through the difference test of the psychological contract level of the social workers of the neighborhood commit-tee in the six background variables of gender, age, working years, education background, working position and income, it is found that age and working years have a significant impact on the overall level of the psychological contract of the social workers of the neighborhood committee;age, working position and income have an impact on the psychological contract of transaction dimension of the social workers of the neighborhood committee;age and working years have an impact on the psychological contract of the relationship dimension of social workers in the neighborhood committee;age, education level and working years have an impact on the psychological contract of the development dimension of social workers in the neighborhood committee. Therefore, in the management of the social workers of the neighborhood committee, the community neighborhood committee should focus on starting from the three-dimensional structure of the psychological contract of the social workers of the neighborhood committee, building a perfect psychological contract management system of the social workers of the neighborhood committee;creating and creating a good interpersonal environment and psychological atmosphere;implementing diffe-rentiated and dynamic incentive measures.
