工作自主程度对社工师心理健康的影响:职业认同的中介作用

Influence of Work Autonomy on Mental Health of Social Workers: Mediating Effect of Professional Identity

本文旨在探索社工师工作自主程度、职业认同与心理健康三者之间的关系,丰富社工师心理健康主题的研究。本文以2019年“中国社会工作动态调查”数据库(CSWLS2019)为基础,以工作自主程度为自变量,职业认同为中介变量,心理健康为因变量。在控制年龄、职位和工作年限后,利用process软件对三者进行逐层回归分析,统计结果表明:工作自主程度对社工师心理健康有显著的正向影响;工作自主程度不仅可以直接影响社工师心理健康,还可以通过社工师职业认同间接影响社工师心理健康,社工师的职业认同对工作自主程度和社工师心理健康具有中介作用;社工师工作自主程度与心理健康状况之间的关系受到社工师职业认同影响,结果显示出正调节作用。基于该结果,本文提出从机构层面赋权、个人层面增能以提升社工师心理健康水平。

This study aims to explore the relationship between work autonomy, professional identity and mental health of social workers, and enrich the research on mental health theme of social workers. Based on the database of China Social Work Dynamic Survey 2019 (CSWLS2019), this paper takes the degree of work autonomy as the independent variable, professional identity as the intermediary variable, and mental health as the dependent variable. After controlling the age, position and working years, the process software is used to conduct a layer-by-layer regression of the three. The statistical results show that the degree of work autonomy has a significantly positive impact on the mental health of social workers. The degree of work autonomy can not only directly affect the mental health of social workers, but also indirectly affect the mental health of social workers through the professional identity of social workers. The professional identity of social workers plays an intermediary role in the degree of work autonomy and mental health of social workers. The relationship between work autonomy and mental health of social workers is affected by professional identity of social workers, and the results show that it has a positive moderating effect. Based on the results, this paper proposes empowerment at the institutional level and empowerment at the individual level to improve the mental health of social workers.
