工作要求–资源模型视角下社会工作人才流失现象的反思

摘要 自党的二十大以来,我国已步入新的发展时期。在这一阶段,社会大众对社会服务质量的期待日益提高,社会治理模式在各领域中急需优化,因此加快社会工作发展显得尤为重要。伴随着社会各界对社会工作关注度的不断提升,社会工作人才的需求缺口逐渐扩大。然而,当前我国社会工作人才储备相对较少,优秀社会工作人才流失问题也较为普遍,这不仅限制了社会工作专业的进步,还难以满足社会发展的需求。为了深入研究社会工作人才流失现象,本文运用工作要求–资源(JD-R)模型作为理论框架。在探讨社会工作相关概念的基础上,梳理基于JD-R模型的社会工作人才流失现状,剖析深层次原因,并根据这些方向制定相应的应对策略。本文期望通过这些措施加强我国社会工作人才队伍的建设,进而提升社会工作的整体水平。 Since the Twentieth National Congress of the Communist Party, China has entered a new phase of development. In this stage, the general public’s expectations for the quality of social services have been increasing, and there is an urgent need to optimize the model of social governance across various sectors. As such, accelerating the development of social work has become especially important. With growing attention to social work from all walks of life, the demand gap for social work professionals has been expanding. However, China currently has a relatively small reservoir of social work talents, and the attrition of excellent social workers is also quite common. This not only hinders the progress of the social work profession but also struggles to meet the demands of societal development. To delve deep into the phenomenon of social work talent attrition, this paper employs the Job Demands-Resources (JD-R) model as a theoretical framework. Based on discussions about relevant social work concepts, this paper sorts out the current situation of social work talent attrition based on the JD-R model, analyzes its deep-rooted causes, and formulates corresponding countermeasures based on these findings. This study aims to strengthen the construction of China’s social work talent pool through these measures, thereby enhancing the overall standard of social work.
