组织中员工多重认同建构过程研究述评

A Review of the Research on the Construction Process of Employees’ Multiple Identifications in Organization

摘要 组织中存在个体能够认同的大量群体,从职业到关系到工作群体以及组织。现有关注认同过程的研究相对缺乏,本文对相关文献进行综述后发现,组织中员工多重认同建构过程研究的理论视角主要有符号互动理论、认同需要理论、社会交换理论和身份叙事理论,组织中员工多重认同建构过程研究表明,个体利用感觉突破和/或感觉给予、叙事身份和身份扮演所提供的原始材料,通过感觉制定而产生目标认同的各种相应形式。组织中多重认同随时间流逝而发展或变化,组织中员工多重认同在建构过程中可能呈现冲突状态,也可能会发生趋同。在系统梳理现有文献后,对该领域研究的未来趋势进行了展望。 There are a large number of groups that individuals can identify with, ranging from profession to relation to work group and organization. Current research on identity process is relatively scarce. After reviewing the relevant literature, this paper finds that the theoretical perspectives of em-ployees’ multi-identification construction process in organizations are mainly symbolic interaction theory, identification need theory, social exchange theory and identity narrative theory. Research on the construction process of employee’s multiple identificaiton in an organization shows that individuals use the raw materials provided by sensebreaking and/or sensegiving, narrative identity and identity enacting to produce various forms of goal identification through sensemaking. Employees’ multi-identification in an organization develops or changes over time. Employees’ multi-identification in an organization may present conflict or convergence in the process of con-struction. After systematically reviewing the existing literature, the future trend of the research in this field is prospected.
