摘要
随着大学生村官队伍的不断壮大,其逐渐成为服务“三农”的生力军,但近年出现到期续约人数比例下降,流失严重等问题。除去个人自身问题,基层工作环境简陋,配套政策不完善,管理制度不健全等外部原因也制约着大学生村官的稳定性和未来发展。鉴于此,本研究以需求层次理论为指导,通过“复杂人”假设获取这一群体的激励启示。通过问卷调查和实地访谈大学生村官等141名基层人员,了解“村官”各方面的现状尤其是激励机制方面的问题,并就如何健全配套激励体系提出科学建议,以此继续激发大学生村官的内驱动力,促使大学生村官能够扎得深、稳得住,干得好,与群众真正融为一体,以更高动力和创造性为中国特色社会主义新农村建设添枝加叶。
With the continuous growth of the rural leading crew filled with college-graduate village officials, it has gradually become a brand new force serving the “three-rural”. However, in recent years, problems appear such as a decline in the proportion of and a serious loss of the number of people who renew the contract when it falls due. Apart from certain personal problems involved, issues like poor environment for primary-level works imperfection in related supporting policies and defective system of management have also restrained and put obstacles in the stability and the future development of college students serving as rural leading officials. Due to these irrefutable facts remained, this research guided by the hierarchy of needs obtains the incentive (inspired) rev-elation of this group through the assumption of “complex people”. Also, it realizes the current status of those “rural officials” from different aspects through establishing questionnaire surveys and field interviews with 141 primary-level staff, and especially the issues concerning the incentive inspired) mechanism, providing scientific suggestions on how to improve the supporting incentive system which will be used to continue to stimulate the internal driving force of college-graduate village officials, to enable them to stay deep, stable and practice a fine job, and to truly integrate with the masses in order to make contributions to the construction of a new socialist rural area with Chinese characteristics with higher motivation and creativity.
