组织员工的工作价值观、组织忠诚度与保密承诺关系研究

摘要 本研究以天津市某区基层公务员和天津市某涉密单位员工为研究对象,采用保密承诺量表、组织忠诚度及工作价值观量表对258名被试进行调查研究,并探讨性别、学历、工作价值观、组织忠诚度及保密承诺之间的关系。研究结论为:1) 两性在保密承诺评估分值上存在显著性差异,女性被试保密承诺较男性被试更持久,感情投入多;2) 硕士及以上学历的被试在保密承诺评估分值上与其他学历水平被试存在显著性差异,硕士及以上群体的保密承诺水平更高;3) 经回归分析,工作价值观的长期发展和组织忠诚的行为忠诚两个因子对保密承诺具有正性预测作用,同时行为忠诚、创新导向、人际和谐、态度忠诚、长期发展五个自变量对保密承诺的解释达到98.3%。4) 组织忠诚度的中介效应分析显示,工作价值观、性别、学历对保密承诺的直接效应相对较低,组织忠诚度对保密承诺的中介效应显著。 This study took the grass-roots civil servants in a district of Tianjin and employees in a confidential unit in Tianjin as the research objects, using the confidentiality commitment scale, organizational loyalty and work values scale to investigate the 258 subjects, and to explore the relationship between gender, education, work values, organizational loyalty and confidentiality commitment. The results are as follows: 1) There are significant differences between the sexes in the evaluation scores of confidentiality commitment. Female participants have more lasting and emotional in-volvement in confidentiality commitment than male participants. 2) There are significant differ-ences between the subjects with master degree or above and those with other educational levels in the evaluation of confidentiality commitment, and the subjects with master degree or above have higher level of confidentiality commitment;3) Through regression analysis, two factors, long-term development of work values and behavioral loyalty of organizational loyalty, have positive predictive effect on confidentiality commitment, and five independent variables, behavioral loyalty, innovation orientation, interpersonal harmony, attitude loyalty and long-term development, account for 98.3% of confidentiality commitment. 4) The mediating effect analysis of organizational loyalty shows that the direct effect of work values, gender and educational background on confidentiality commitment is relatively low, while the mediating effect of organizational loyalty on confidentiality commitment is significant.
