企业激励机制对实习生留职意愿的影响——有调节的中介模型

摘要 企业的实习生招募越来越成为许多企业提前预定优秀人才的一种新方式,但这种新方式还未形成正式的规范和管理。因此,如何有效管理与激励企业实习生,提高优秀实习生的留职意愿是一个亟待解决的问题。研究基于内部服务质量理论视角,对企业激励机制与实习生留职意愿的之间关系进行探讨,引入工作满意度作为中介变量,组织支持感作为中介工作满意度的调节变量。通过对312位实习生进行问卷调查,并进行SPSS数据分析。结果表明:企业的激励机制对实习生的留职意愿具有积极的影响作用。工作满意度在其中发挥中介作用,企业可以通过激励机制促进实习生的工作满意度,进而提高实习生的留职意愿。另外,组织支持感对上述中介作用具有调节作用。 The recruitment of interns is becoming a new way for many enterprises to reserve outstanding talents in advance, but this new way has not yet formed formal norms and management. Therefore, how to effectively manage and motivate enterprise interns and improve the retention willingness of outstanding interns is an urgent problem to be solved. From the perspective of internal service quality theory, this study explores the relationship between incentive mechanism and intern retention intention, and introduces job satisfaction as the mediating variable and organizational support as the moderating variable of mediating job satisfaction. Through the questionnaire survey of 312 interns, and SPSS data analysis. The results show that the incentive mechanism of the enterprise has a positive effect on the interns’ retention intention. Job satisfaction plays an intermediary role. Enterprises can promote interns’ job satisfaction through incentive mechanism, so as to improve interns’ willingness to stay. In addition, perceived organizational support has a moderating effect on the above mediating effects.
