摘要 随着全球教师短缺问题的日益凸显,如何避免教师人才流失,了解离职背后成因及预测变项是目前研究热点。本研究旨在探讨幼儿教师专业认同对离职意向的影响机制。研究结果显示,当幼师专业认同处于上等水平时,其离职意向处于中下水平。男性教师专业认同显著低于女性,不同工资待遇在专业认同和离职意向表现上均存在显著性差异,公办园所教师的专业认同感最强,其离职意向最弱。幼儿教师专业认同与离职意向显著性负相关。建议可通过增加职前职后培训提升专业能力、提高工资待遇以及促进公办与民办幼儿园之间合作的方式,加强幼师专业认同度,以此降低幼儿教师人才流失风险。 With the shortage of teachers in the world, it is significant to understand the causes behind the departure and to explore how to avoid it. The purpose of the study is to explore the correlation between the professional identity of preschool teachers and their turnover intentions. It was shown that when the professional identity of preschool teachers is at the upper level, the turnover intention is at the lower level. In addition, it was reported that the professional identity of male teachers is significantly lower than those females. There is a significant difference in professional satisfaction and turnover intention between different groups of salary. The teachers of public kindergartens have the strongest professional identity and the weakest intention to leave. The professional identity of preschool teachers was significantly negatively correlated with their intention to leave. It was suggested to increase pre-employment and post-employment training to enhance professional competence;potentially improve wages;and promote cooperation between public and private kindergartens, which would further reduce teachers’ intention to leave.
