Objectives:This study seeks to understand the experiences of nurses who resigned because of limited available career development opportunities and of the possible reasons for their resignation.Methods:Semi-structured ...Objectives:This study seeks to understand the experiences of nurses who resigned because of limited available career development opportunities and of the possible reasons for their resignation.Methods:Semi-structured interviews were conducted with nine clinical nurses who experienced limitations in the development of their careers and consequently left their jobs to elicit their feelings and reasons for leaving.The content analysis was used to analyze the interview data.Results:Two themes and four subthemes relating to the experiences and attributions of former nurses were identified.Nurses who experienced career plateau were disappointed with the current work and uncertainty about the future.The attribution of career plateau lies in unsatisfied personal needs and the absence of organizational support.Conclusions:Nurses had strong career plateau experiences before they left,and it caused a series of negative feelings in their practice.Establish a clear career development path and multi-dimensional support from the organization may be helpful to reduce the occurrence of career plateau,thus increasing the retention of nurses.展开更多
This study takes the cognitive-affective system theory of personality as the whole logic,integrates resource preservation theory and cooperation and competition theory to investigate the influence mechanism of Career ...This study takes the cognitive-affective system theory of personality as the whole logic,integrates resource preservation theory and cooperation and competition theory to investigate the influence mechanism of Career Plateau on knowledge workers'knowledge hiding.The results show that career plateau(including its three dimensions:hierarchical plateau,work content plateau and inclusive plateau)has a significant positive impact on status anxiety and knowledge hiding of knowledge workers,and status anxiety plays a complete mediating effect between career plateau(including hierarchical plateau,work content plateau and inclusive plateau)and knowledge hiding of knowledge workers.Cooperative goal dependence positively moderates the relationship between hierarchical plateau and status anxiety,and negatively regulates the relationship between work content plateau and status anxiety.In addition,cooperative goal dependence positively moderates the indirect effect of hierarchical plateau on the knowledge workers'knowledge hiding through status anxiety,and negatively moderates the indirect effect of work content plateau on the knowledge workers'knowledge hiding through status anxiety.The results of this paper provide theoretical support and management enlightenment for further exploring the mechanism of career plateau and knowledge hiding in Chinese enterprises.展开更多

However, based on Schein's cone-shaped organizational mobility model, we contend that stagnation in organizational centrality (inclusive plateau) may be another dimension of career plateau. Furthermore, grounded in social exchange theory and need-satisfaction models, we aim to examine the effects of career plateau on affective commitment and underlying mechanisms. In Study 1, based on a sample of 219 employees from different professions, we developed a primary validation of our three- dimensional career plateau scale. In Study 2, we examined our hypothesized model with another dataset of 288 employees. The results suggest that job satisfaction fully mediates the relationship between the job content plateau, the inclusive plateau and affective commitment. The analysis demonstrates that the specific indirect effect of job content plateauing and inclusion on affective commitment through intrinsic job satisfaction was greater than through extrinsic job satisfaction. However, the hypothesis regarding the relationship between hierarchical plateau and affective commitment was not supported, when another two dimensions of career plateau were added to the model. Our findings provide some theoretical and practical implications.展开更多
