基于团队冲突理论和组织学习理论,本文探讨了高管团队两种不同类型的冲突对企业探索式学习行为的不同作用机制,并基于CEO-T M T互动截面的视角明晰了CEO领导方式不同所导致的差异化调节效应。运用中国193家企业样本和多源数据,本文对所...基于团队冲突理论和组织学习理论,本文探讨了高管团队两种不同类型的冲突对企业探索式学习行为的不同作用机制,并基于CEO-T M T互动截面的视角明晰了CEO领导方式不同所导致的差异化调节效应。运用中国193家企业样本和多源数据,本文对所提出的理论框架进行了实证检验,研究结果发现,高管团队任务冲突对探索式学习行为并不存在普遍意义的"过犹不及"效应,而关系冲突对探索式学习行为的影响也不显著。但是,当CEO变革型领导水平高或交易型领导水平低时,高管团队任务冲突与探索式学习行为之间存在先下降后上升的"浴缸曲线"关系,而此种条件下关系冲突则有利于促进探索式学习行为。当CEO交易型领导水平高或变革型领导水平低时,高管团队任务冲突与探索式学习行为之间存在先上升后下降的倒U型关系,而此种条件下关系冲突则阻碍探索式学习行为。最后,讨论了本文的理论贡献、实践意义和未来研究方向。展开更多
